In this episode on Ideal Candidate Profiling we are joined by Josianne Gaudette who runs Crew HR. Josianne has a masters in HR and for the past 18 years has been involved in hiring more than 600 roles.

Josianne knows what it takes to build an Ideal Candidate Profile and is here to share her insider insights with us.

Start by imagining what your ideal candidate looks like. Josianne suggests building a picture of who you need, almost like an Avatar: Consider what skills they have; their personal and professional qualities; what their personality is like etc. This will help you gain clarity around the needs of this position. It also stops you from spinning your wheels and wasting time and money on the wrong hire.

Where To Start? The Planning Document!

(Max Time Spent: 3-4 hours)

This is where the recruitment journey begins. 

Start by imagining what your ideal candidate looks like. Josianne suggests building a picture of who you need, almost like an Avatar: Consider what skills they have; their personal and professional qualities; what their personality is like etc. This will help you gain clarity around the needs of this position. It also stops you from spinning your wheels and wasting time and money on the wrong hire.

Next, think about why you need them. 

What is the root problem you are trying to solve by adding this role into your org structure? You need to be able to justify why you are hiring for this position, beyond being busy or that your buddy has hired one.

 

The 6 Components in an Ideal Candidate Profile

Company Values: This should be at the foundation of everything you do. It ties into the personal values of the person you are seeking. Think beyond the words you use (integrity/commitment) and define what each value means to you.

Mission/The Why?: You need to be able to justify why you are approving this additional payroll spend. If you had to defend it to a board of directors, could you?

Deliverables and Accountabilities: This is the expectation for the role. What contributions will the new hire make? What should they be accomplishing? The person will be a revenue driver and not just an overhead, so consider the ROI of the role.

Preferences & Abilities: Every person comes with natural pre wired traits. You can’t train someone on these, they are natural and inherent. If you are looking for a project manager, do they have a natural ability to manage stress, for example? What traits are non-negotiable? Consider what is, and what isn’t important to you.

Skillsets & Experience: Time to do some research into existing roles and job postings on places like LinkedIn and Indeed. What level of experience are competitors requiring in this position? What skill sets and experience did someone previously have in the role that mattered? Just a word of warning: Don’t overdo it so you shrink your pool of candidates, and don’t underdo it so you end up with the bottom of the barrel. 

You need to be super honest with yourself and consider how much you are willing (and have the budget) to train them.

Employee Profile Based on Past Employees: You learn a lot about what you need in the future by reflecting on what has worked in the past. Are there employees (in your company or in your network) that are just fantastic? What is it about them? OK, so they are awesome, but why? Break it down to their qualities and what they bring to the organization, then add that to the profile.
